The workplace is = not a=20 one-size-fits-all-ages environment, says Lauren = Harris, an=20 industrial organizational psychologist who studies generational = influence=20 on worker performance, leadership style and job = satisfaction.

She is a consultant with Turknett Leadership Group, an = Atlanta firm=20 that specializes in executive and work-force development. In her = job,=20 Harris builds upon multi-generational research she = conducted while=20 getting her doctorate at the University of Georgia.

Harris dismisses some popular views of generational=20 differences as stereotypes. But she says employers can reap real = benefits=20 by understanding what motivates different generations and using = that=20 information to shape employee development and rewards.

She will be presenting her research to colleagues this week = at the=20 annual meeting of the Society of Industrial and Organizational = Psychology.=20 The conference runs Thursday through Saturday at the Hilton in = downtown=20 Atlanta.

Q: What is the multi-generational work force?

A: The workplace we are in now primarily is made up of = three=20 generations: the Millennials, or Generation Y individuals, born = from 1980=20 on; Generation X, 1965 to 1979; and the Baby Boomers 1945 to 1964.

Q: What defines these groups?

A: In the popular press . . . there are these broad = stereotypes.=20 The Baby Boomer generation is considered to be more loyal. They've = been=20 described as representing periods of stability and incremental = change.=20 Generation X and Generation Y have been described as representing = periods=20 of increased choice, flexibility, change. You hear a lot these = days about=20 how Generation Y is so me-oriented.

Q: What did your research into the multi-generational work = force=20 show?

A: There are no differences between the three generations = in terms=20 of development. I looked at five different developmental = experiences:=20 feedback; challenge; mentoring, and that could be formal or = informal;=20 supervisory support; and peer support. . . . Each generation = equally wants=20 and needs development. But there are certain experiences that are = more=20 important for some generational groups than others.

Q: How so?

A: For example, peer support is more important the younger = you are,=20 which is not surprising now that organizations are becoming a lot = flatter=20 and people are working in teams; it's not as hierarchal as it used = to be.=20 And with social networking and all of that, younger people are = seeking the=20 support of their peers a lot more.

Q: Doesn't the fact that younger workers value peer support = more=20 also reflect older workers' personal maturity, which naturally = comes with=20 age?

A: Yes, absolutely. People have a certain level of = developmental=20 maturity. So when you're younger, in your 20s and 30s, you are = very much=20 defined by other people and their perceptions of you. But the = older you=20 get, with experience and with challenge and with contradictions to = your=20 way of seeing the world, you are more likely to be guided by your = own=20 values.

Q: So, if younger workers -- the Millennials, or Gen Y --=20 especially respond to peers, what does Generation X respond to?

A: For Generation X, what's important is challenge, = challenge,=20 challenge.

Q: And what is key for Baby Boomers?

A: Supervisory support, which is really interesting to me. = We're=20 still trying to figure out how to explain that one.

Q: What are some things that an employer on a tight budget = can do=20 to cost-effectively develop workers?

A: I think the No. 1 thing that a lot of employers take for = granted=20 is giving feedback on a regular basis, not just once a year. = Ongoing=20 feedback, that is both formal and informal, is the most important = thing. .=20 . . Also, provide employees with challenges where they can stretch = and=20 learn. It can just be a special project or working in a different=20 function. . . . From that feedback and challenge, people will see = that=20 they are receiving that supervisory support, so it all comes = together.

Q: What is driving your business these days?

A: In this economy, companies have downsized their budget = in terms=20 of leadership development. But a promising thing is we are seeing = a lot=20 more business in selection -- in helping people hire -- because = whatever=20 position is available, there are so many candidates. We are really = helping=20 companies formalize that [hiring] process and use assessments to = identify=20 those individuals who are going to be the best fit, the highest=20 performers.

Q: So you are seeing signs that companies are hiring?

A: People are hiring -- slowly. But there is so much = competition=20 that it's hard to weed out from a thousand resumes who is going to = be the=20 best fit.
